Careers Site Essentials: Turning Job Ads into Applicants

Seven essentials for a careers site that converts — speed, location search, short apply paths, tracking, and campaigns built around real hiring needs.

Recruitment advertising gets candidates to click. Your careers site decides whether they apply. When the two are managed separately, the handoff is where good candidates get lost. Here’s what a careers site needs to turn job ads into applicants — especially for employers hiring across many locations.

1. Make it fast and mobile-first

Many candidates find jobs on their phones, often straight from a social ad. If the careers site is slow or awkward on mobile, they leave before seeing a single job. Test every page on a phone, on a cellular connection, before you spend a dollar on ads.

2. Make jobs easy to find by location

For multi-location employers, “near me” is everything. Candidates should be able to find openings by city or store in one or two taps, and every hiring-event ad should land on the page for that specific location — not the homepage.

3. Keep the apply path short

Every extra click and field loses people. Make the apply button obvious, send candidates straight to the right posting in your applicant tracking system, and remove anything you don’t truly need at the first step.

4. Show what it’s actually like to work there

Pay ranges where you can share them, schedules, benefits, and real descriptions of the work help candidates self-select — which means better applicants, not just more of them.

5. Track the full path from ad to application

If you can’t see which campaigns lead to applications, you can’t tell which spend is working. Set up tracking so you can follow a candidate from the ad, to the careers site, to the apply click — by campaign, by location, and by role.

6. Plan campaigns around real hiring needs

  • Hiring events: promote in-store events to candidates nearby in the days before.
  • Hard-to-fill roles: target specific locations and positions instead of blanketing everything.
  • Budget pacing: shift spend toward the locations and channels that are actually producing applicants.

7. Review the numbers every month

A short monthly review — what ran, what it cost, what it produced, what to change — keeps campaigns aligned with hiring goals and stops budget from drifting to channels that don’t deliver.

Why one team for the site and the ads helps

When the same team runs the careers site and the recruitment campaigns, landing pages match the ads, tracking is set up correctly from day one, and problems get fixed in hours instead of bouncing between vendors. That’s how we work with a national retail chain today: we maintain and host their careers website and run the recruitment advertising behind it.
